Intrinsic motivation comes down to 3 non-negotiables:

• Autonomy: people need to feel like they have choice over how work gets done. Not unlimited freedom. Just real input into the things that affect their daily reality.

• Competence: they need to feel like they're actually getting better at something. Not sitting through a workshop and getting a certificate, but actually building mastery through practice on real problems.

• Relatedness: they need to feel connected to the people around them and to the purpose behind the work. Not a slogan on a poster. A genuine sense that this effort is worth something to someone they respect.

When all 3 are present, people engage because the work itself is rewarding.

When they're absent, specifically when autonomy is removed, behavior shifts to compliance mode. Minimum effort. Do enough to not get flagged. Wait for the initiative to pass.

For most of your people, these conditions aren't being met.

You don’t need to push, monitor, and incentivize. You need to design an environment and conditions where intrinsic motivation can fuel and sustain change that sticks.
